Leveraging knowledge management systems to mitigate the challenges of an ageing workforce in property valuation profession

Purpose This study explores how knowledge management systems (KMS) can mitigate the challenges of an ageing workforce in property valuation by supporting knowledge retention, operational efficiency and intergenerational knowledge transfer. Design/methodology/approach A qualitative research approach was adopted, using semi-structured interviews with 12 professional valuers in New Zealand to capture insights on ageing workforce impacts and digital adoption. Thematic analysis was conducted using NVivo software. Findings The results reveal that labour and skills shortages, resistance to digital adoption among senior professionals and outdated regulatory frameworks threaten the sustainability of the valuation profession. However, KMS, such as digital knowledge repositories, expert-driven platforms and AI-enabled valuation tools, offer solutions for capturing tacit expertise, automating repetitive tasks and enhancing decision-making accuracy. Practical implications The findings underscore the value of structured mentorship and reverse learning programmes, where younger professionals support seniors in navigating digital tools while gaining domain expertise. The study calls for industry-wide integration of KMS to ensure knowledge retention, structured mentorship for intergenerational exchange, regulatory reforms to enable digital valuation practices and enhanced digital training to reduce resistance. Originality/value Unlike prior research that separately addressed workforce ageing or digital transformation, this article provides a holistic perspective by examining how KMS and other digital solutions can bridge generational divides and sustain property valuation practice. The findings offer practical insights for valuation firms, policymakers and professional bodies seeking to future-proof the profession.
