Travail hybride et appropriation de l’espace : quand le « job crafting » environnemental nourrit le sens professionnel

En s’appuyant sur la psychologie environnementale appliquée au travail, la théorie du Person–Environment Fit et le job crafting , cette étude examine le processus d’appropriation de l’espace chez les travailleurs hybrides et la manière dont il peut être interprété comme une forme de job crafting environnemental susceptible de soutenir la construction du sens au travail. À partir de 17 entretiens qualitatifs réalisés auprès de salariés italiens en mode hybride, analysés au moyen de l’analyse phénoménologique interprétative et de l’analyse de contenu, les résultats suggèrent que la personnalisation et la configuration active de l’environnement favorisent les processus identitaires, la motivation et la congruence entre soi, le lieu et le rôle professionnel. L’appropriation apparaît ainsi une ressource stratégique soutenant le bien-être et l’engagement, plutôt que comme simple décor. Encourager ces pratiques pourrait faciliter des transitions vers des formes de travail hybride plus durables et centrées sur l’humain. L’étude contribue enfin à enrichir la théorie du job crafting en intégrant explicitement une dimension spatiale, ouvrant de nouvelles perspectives pour la recherche et la pratique managériale. Drawing on environmental psychology applied to the workplace, Person–Environment Fit theory and job crafting, this study examines the process of space appropriation among hybrid workers and how it can be interpreted as a form of environmental job crafting that may support the construction of meaning at work. Based on 17 qualitative interviews conducted with Italian employees working in hybrid mode and analysed through interpretative phenomenological analysis and content analysis, the findings suggest that personalisation and the active configuration of the environment foster identity processes, motivation, and congruence between the self, the place, and the professional role. Appropriation thus emerges as a strategic resource that supports well-being and engagement, rather than as mere decoration. Encouraging such practices could facilitate more sustainable and human-centred transitions toward hybrid work arrangements. Finally, the study contributes to enriching job crafting theory by explicitly integrating a spatial dimension, opening new avenues for research and managerial practice.
